INTERCULTURAL MANAGEMENT AND CULTURAL INTELLIGENCE AS DRIVERS OF ORGANIZATIONAL PERFORMANCE IN MULTINATIONAL ORGANIZATIONS

Abstract

The rapid globalization of business operations has positioned intercultural management and cultural intelligence (CQ) as critical determinants of organizational performance in multinational enterprises. This review synthesizes theoretical perspectives and empirical evidence to examine how cultural intelligence conceptualized through its four-dimensional architecture of metacognitive, cognitive, motivational, and behavioral capabilities drives individual, team, and firm-level outcomes across culturally diverse contexts. Drawing on meta-analytic evidence from 110 empirical studies and contemporary structural equation modeling research, the review demonstrates that cultural intelligence exhibits incremental validity beyond general cognitive ability, emotional intelligence, and personality traits in predicting expatriate adjustment, transformational leadership, job performance, and innovation capabilities. The analysis identifies structural mediation pathways through which leader cultural intelligence shapes organizational design choices balancing formalization and decentralization to enhance firm performance, while micro-foundational mechanisms including job satisfaction, work engagement, and knowledge sharing transmit the effects of employee cultural intelligence to productivity outcomes. Boundary conditions such as collaborative climate, leader-member exchange quality, and team diversity complexity moderate these relationships, with evidence suggesting that the efficacy of cultural intelligence diminishes in highly fragmented, faultline-laden multicultural teams without supportive structural interventions. The review also addresses emerging paradoxes, including resource depletion risks associated with excessive cross-cultural engagement. Strategic implications for international human resource management emphasize targeted CQ development through experiential learning, global mobility programs, and virtual team synergies. This comprehensive framework advances both theoretical understanding and practical application of intercultural competencies as strategic drivers of sustainable competitive advantage in multinational organizations.
